Yo man the best way to level them up is fight with them as much as possible, and whatever gear you don’t need if you have a certain perk you can give your troops that gear basically and they will all get xp from that.

Make them caravan or party leader based on trade or Steward or u can make them ur scout, engineer or surgeon. This will make them level up faster than just being in ur party

I had a Nord who essentially was a berserker. His personality hated formations so I gave him his own unit of purely Nords and they became my Linebreakers. If I could crack the enemy formation, I sent them. It was so cool.
