Recruiters should keep in mind that senior leaders are not academics. They don't spend their time documenting frameworks, they are busy actually making things happen. They strategize, inspire, give direction, take risks, weather difficulties, act, adjust and move on. They make mistakes along the way, learn from them and correct them fast. They know everything changes and every situation is new every day. If it's not, it means they are not progressing. So, please don't torture them by making them dig in the past. They would probably deal with it in a different way today. Ask them current problems, real cases, give them context and see how they respond to that. As for their past contributions, what they have accomplished is more important than how they did it. "What" is a crystallized outcome of the "how" and the "why". Between a structured "academic" and an accomplished doer the latter is more likely to be able to weather new storms. Ask them how they do it now. Don't make them recreate old stories. And always keep in mind you might be recruiting your next boss to be. Recruiters should not act as gatekeepers but as enablers.

I really hate tell me about a time questions. I feel like you can assess someone's experience and capabilities without asking questions in this old school verbal exam type way. I feel like I perform best in conversational interviews.
