I was middle management at a massive company. Not knowing his comp, $20K is a huge ask! Best bet is to take the $3K and dial back performance to make it fair. Can’t control the company…only yourself.

If he’s that high performing and deserves the money but the only issue is internal grades, time to make a new position including all the extra things he’s probably doing in the job description and promote him into it, like it’s not that hard from a comp worker perspective.
