I was middle management at a massive company. Not knowing his comp, $20K is a huge ask! Best bet is to take the $3K and dial back performance to make it fair. Can’t control the company…only yourself.

If he’s that high performing and deserves the money but the only issue is internal grades, time to make a new position including all the extra things he’s probably doing in the job description and promote him into it, like it’s not that hard from a comp worker perspective.

bottom line ....only way to get a significant bump is to leave ...... you are not committed if you won't relocate. that is standard corp jargon, relocate to another letterhead

I tell my guys if you want a raise tell me how much and show me why you are worth the bump. if they bring a good argument they get what they want.

glad i got with a good company. went from bottom tier work only making 35k and a year and half later im fixing to run my own division and will be making 200k plus bonuses
